I run an independent 60-kid preschool in a tier-2 city. Twice this year I've trained a teacher for months only to lose her to a corporate chain offering ₹4-5k more per month. I can't always match their salaries. Owners, what non-salary things have actually worked for retention?

Pay for their certifications. I sponsor one external ECE course per teacher per year with a simple 1-year stay agreement. They feel invested in, and the skills come back to my classrooms. Cheaper than re-hiring and retraining.

Honestly? Predictable working hours and respect. Chains burn teachers out with sales targets (yes, teachers get admission targets there). I tell candidates upfront: no admission targets, out by 2:30, planning time is paid. My last three hires took a pay cut to join.

Small thing that mattered: teachers' kids study free at my centre. Costs me almost nothing at the margin, worth more than ₹3-4k/month to a mother with a toddler.
